Abstract
Bu çalışmada; işe alım süreci boyunca işe alınan kişilerde oluşan ayrımcılık algısı, adalet algısı ve olumlu-olumsuz duygular incelenmiştir. Araştırma kapsamında anket çalışması bir araştırma enstitüsüne uygulanmıştır. Literatürde işe alım süreci aşamaları ile kişilerin algı ve duygularının nasıl değişebileceğine yönelik bir çalışma bulunmamaktadır. Bu sebeple bu çalışmada temel araştırma sorusu işe alım süreci uygulamaları itibarıyla personelin algıları ve duyguları nasıl etkilenmektedir olarak belirlenmiştir. Anket çalışması sonucunda elde edilen veriye açıklayıcı faktör analizi, bağımsız örneklem t-testi, Tek Yönlü Anova testi ve Post-Hoc LSD testi ve çoklu doğrusal regresyon analizi uygulanmıştır. Çalışmanın sonucunda birkaç önemli bulguya ulaşılmıştır: Personel işe alım süreci sırasında cinsiyete, yaşa ve arkadaşlık ilişkisine dayalı ayrımcılık algılarını görece daha çok geliştirmiş ve bilgi adaleti algısını görece daha düşük geliştirmiştir. İşe alım süreci aşamaları kişilerin ayrımcılık ve adalet algılarını etkileyebilmektedir. Ek olarak işe alım sürecinde kişilerde oluşan ayrımcılık algısı, adaletsizlik algısı ve olumsuz duygular arasında pozitif korelasyon bulunmuştur. Ayrıca işe alım sürecinde oluşan örgütsel ayrımcılık algısının adalet algısına yönelik negatif bir etki oluşturduğu belirlenmiştir. Sonuç olarak doğru kurgulanmış bir işe alım sistemiyle adayların olumlu algılar geliştirmesinin sağlanabileceği ve kurumsal itibarın güçlendirilebileceği değerlendirilmektedir.
In this study, the perceptions of discrimination, perceptions of fairness, and positive-negative emotions formed in individuals during the recruitment process have been examined. A survey was conducted with a research institute as part of the study. There is no existing research in the literature regarding how individuals' perceptions and emotions change throughout the stages of the recruitment process. Therefore, the main research question of this study is how personnel perceptions and emotions are influenced by recruitment process practices. The data obtained from the survey were analyzed using exploratory factor analysis, independent sample t-tests, One-Way ANOVA, Post-Hoc LSD tests, and multiple linear regression analysis. Several key findings were reached: During the recruitment process, personnel developed relatively stronger perceptions of discrimination based on gender, age, and social relationships, while they developed relatively lower perceptions of informational justice. The stages of the recruitment process may affect individuals' perceptions of discrimination and fairness. Additionally, a positive correlation was found between the perceptions of discrimination, perceptions of injustice, and negative emotions formed during the recruitment process. Furthermore, it was determined that the perception of organizational discrimination formed during the recruitment process has a negative impact on the perception of fairness. As a result, it is concluded that a well-structured recruitment system can help candidates develop positive perceptions and strengthen corporate reputation.
