Abstract: Araştırma kapsamında; çalışanların örgütsel stresle başa çıkma yaklaşımı, örgütsel adalet algısı, iş tatmini ve duygularının üretkenlik karşıtı iş davranışlarına olan etkisi incelenmektedir. Araştırmada veri toplama yöntemi olarak anket kullanılmıştır. Çalışma kapsamında hazırlanan anket, katılımcılara e-posta yoluyla iletilmiş ve veriler çevrimiçi olarak toplanmıştır. Toplam 769 çalışandan elde edilen verinin çoğunluğunu, 50'den fazla personele sahip kamu kurumlarında, en fazla 10 yıllık kıdemi olan yükseköğrenim görmüş bireyler oluşturmaktadır. Kullanılan ölçeklere güvenirlik analizi, elde edilen verilere de korelasyon analizi ve çoklu doğrusal regresyon analizi uygulanmıştır. Yapılan analizler sonucunda; üretkenlik karşıtı iş davranışları ile pozitif duygusallık ve negatif duygusallık arasında anlamlı bir ilişki olduğu tespit edilirken, üretkenlik karşıtı iş davranışları ile örgütsel stresle başa çıkma ve örgütsel adalet algısı arasında kısmen anlamlı bir ilişki belirlenmiştir. İş tatmini ile üretkenlik karşıtı iş davranışları arasında ise anlamlı bir ilişki belirlenememiştir. Ayrıca, üretkenlik karşıtı iş davranışlarının, üç farklı kategori itibariyle ayrı ayrı ele alındığında aynı bağımsız değişkenler tarafından ve aynı ölçüde açıklanmadığı bulgulanmıştır.
Within the scope of this research; the effects of coping with organizational stress, organizational justice perception, job satisfaction and emotions of the employees on their counterproductive work behaviors are examined. On-line surveys have been used as the data collection method for this study. The link of the questionnaire prepared within the scope of the thesis was delivered to participants via e-mail and the questionnaires were filled online. The majority of the data obtained from a total of 769 employees is composed of highly educated individuals with a maximum of ten years of experience in public institutions with more than 50 employees. Besides the reliability analyses applied to the scales used, correlation analysis and multiple linear regression analysis were performed on the collected data. As a result of the analyses made; it has been found that there is a significant relationship between counterproductive work behaviors and positive affectivity and negative affectivity. Also, it has been found that there is partly a significant relationship between counterproductive work behaviors and coping with organizational stress and organizational justice perception. On the other hand, no significant relationship has been found between counterproductive work behaviors and job satisfaction. Finally, different types of counterproductive work behaviors were found to be explained by different sets of independent variables and with different levels of explanation.
